The Future of Work Businesses Predicting Whether Youll Fit, Perform, and Be Happy A while ago, a bunch of my friends were publicly back-lashing Facebooks messenger app. Someone had made a video detailing all the permissions the app was asking for including your camera and microphone, causing everyone to panic in fear of losing their privacy. Facebook and a number of tech sites responded, telling people to calm down. Your privacy wasnt being invaded and the new app wasnt asking for anything different from what you had previously given permission for. Turns out it was kinda true. Its true, your phone wasnt all of a sudden being turned into a NSA tracking device for all your conversations and photos, but it didnt mean Facebook wasnt interested in learning all your consuming habits. Having recently run a handful of Facebook campaigns, I can tell you, Facebook understands you better than you might think. They know basic demographics like your age, gender, and location, but thats nothing new. Whats interesting is all the other stuff Facebook knows about you. They can tell if you are a recent home buyer. They know if youve provided charitable donations to animal welfare. They know if youre likely to move. They know what kind of pets you have. Why do they track all this information? Why do they want to know you so intimately? So they can predict what youre likely to buy. Because if they can predict what youre likely to buy, they can make a very attractive offer to advertisers looking to sell you their goods and services. But Facebook isnt the only company thats been doing this. Amazon knows what books to suggest to you based on your purchase behavior. Google knows what sites you visit and in what order. They know what temperature you set your thermostat to. And they even know where you sleep. Perhaps the most baffling was a story from several years ago, where Target knew a teenager was pregnant before her own father did. So youre probably wondering, what does this have to do with your career and the future of hiring? Welllots actually. The Race to Talent Analytics All this time, businesses have been racing for information about their customers, what they will want next and who to connect them with. They know more about our behavior than some of us know about ourselves. Yet for some reason HR systems and departments have been lagging behind the rest of the business in how they attract and hire the talent that fuels their companies. We know everything we can about our customers, but we barely know anything about Bob in sales, or Mary the applicant for the accounting position? Whether a company is hiring internally or finding fresh talent from outside, the data with which we make our most important business decisions (who works for the company) is seriously flawed. Just look at the typical hiring process to see what I mean. You start by accepting resumes from hundreds of candidates interested in the position. You have no clue how true any of the information submitted is, with some surveys reporting that as much as 46% of resumes submitted by job applicants contained some measure of false information. You then have the candidate fill out some basic demographic information about themselves, but none of this really tells you how theyll perform on the job. Lastly, you interview your top picks, where the candidate comes in, puts on their best face and rehearses a handful of handpicked anecdotes to get them hired. You then call a person or two from a list of the candidates closest friends and managers, who of course tell you, youre hiring the right person. If there isnt a more subjective, risky approach to who we hire, I dont know what is. And thats why businesses are starting to change how they hire in the future. Jack Welch, former CEO of GE, once said, HR should be every companys killer app. What could possibly be more important than who gets hired? He was right. Every business outcome a company generates, was performed by a human being. Someone a hiring manager decided to bring into the company. And its no surprise, hiring the way we do, that theres a tremendous amount of disengaged employees in the workforce today. One headline from a Gallup survey on the State of the Global Workplace claimed, Worldwide, 13% of Employees Are Engaged at Work. We all know, where theres disengagement theres low productivity and profits. So it makes sense that businesses would like to prevent bad hiring from ever happening in the first place. Welcome to the World of Predictive Talent Analytics So how are they starting to do this? Through a little process called predictive talent analytics. Think Moneyball for your hiring. Instead of hiring people based on who you liked best, or who felt most qualified, you hire based on a collection of data. Most notably, behavior data around how a potential employee would perform in the role. Businesses are looking closer at their employees and what top performers have in common behaviorally, so they can then find others with those same work behaviors to perform these roles.   Likewise, they are learning from the low performers, what kinds of traits cause them to burnout or under perform in the job. Knowing this, companies can avoid hiring people who will likely find the job tedious, unfulfilling or outside their comfort zone. So for example, lets say you were managing a large call center for a well respected financial firm. About 12 weeks into their training, they need to pass a certification test in order to be qualified to talk finances with a customer. However you find, that by the time most employees reach 12 weeks in the new job, only 40% pass the test. You run some behavior and motivator assessments on the group that passed, and find they overwhelmingly had a motivation style that was fueled by a desire to learn.   That to them, getting certified was worth the price of admission for the job to begin with. Likewise, you find in common with the people who quit before ever taking the certification exam, very little of this motivators style in their kit. Would you like to know how future potential employees scored on this trait? I would. By understanding how a job rewards certain behaviors and tying that to the actual human beings performing the work, you can better predict what it takes to be successful in the role. Google has been using talent analytics in their HR for years. Googles VP Laszlo Bock explains the reasoning behind Googles people analytics saying, All people decisions at Google are based on data and analytics. The goal is to bring the same level of rigor to people-decisions that we do to engineering decisions.   In return, their employees are happier, more productive and the company makes nearly a $1 million in revenue per employee as a result. If you think this is a trend that only Google is concerned with, youd be wrong.   In Deloittes Global Human Capital Trends 2014, talent analytics was listed as one of the top three most urgent trends by large companies. How to Make Sure Youre Prepared For Whats to Come So what does this mean for you, and how can you prepare for a world where companies, not people, are looking for the right job fit? Start by understanding yourself. Dont wait for a company to hand you a talent assessment to learn what your soft skills are. Get ahead of the game by investing in yourself and purchasing an assessment around your unique talents and work styles. Knowing what kind of work youre good at and enjoy is imperative to your career happiness, so why wouldnt you want to know this about yourself in the first place? That way, as you apply for jobs, you can feel confident that youll not only be a fit for the company, youll be a fit for yourself. Take control of your own future instead of letting a company decide where youre a good fit or not. Should You be Scared? Depending on the type of person you are, the story at the beginning might have creeped you out a bit. All this data being collected around our daily lives can feel a bit Big Brother at times. But, Im optimistic this doesnt have to be a bad thing. In the end, a company is concerned mostly about completing their business outcomes. And theyre learning you cant succeed as a business without attracting and retaining talent that is engaged and fulfilled in their roles. Employee turnover is usually one of the companys biggest variable costs, and thats a big deal to them. Using predictive talent analytics to find better job fits is a win/win for the employer and the employee. As much as we all like having a job, we also know how much we dislike having a job that makes us miserable. That asks us to be someone we really arent *cough* SALES *cough*. Im excited to see how the world of hiring catches up to the world of marketing and data. I think employers and employees both have a lot to learn about each other and predictive talent analytics is one step in the right direction.

It  can be frustrating, time consuming and discouraging, not to mention  competitive!  Unfortunately  things dont always go the way you might hope and the best part of us have probably  encountered the same grievances along the way, so youre not alone in your frustrations. So what are the things that people find the most annoying about the job hunt? Here are a handful of peoples biggest pet peeves about seeking out a new job. 1) Having a job hunt crisis Youve heard of a mid-life crisis. Well this is similar, only its brought on by job hunting for a prolonged period of time. Hours and hours of your time have been spent scouring through job listings and perfecting cover lettersand still nothing. WHAT AM I DOING WRONG? WILL ANYONE EVER HIRE ME? WHY DOES NOBODY LOVE ME?! 8 honest-to-God careers lessons we learnt from Drake - Debut Yup, its that time of year again. The annual tide of Drake-centric media has washed over the internet. And with the whole world seemingly engrossed in dissecting his  More Life  playlist project, we decided to go in a different direction. You see, the worlds biggest celebrities everyone from Beyoncé, to Kanye  to Santa Claus can teach us tons about careers. And while theres plenty of his qualities you definitely shouldnt imitate in a professional setting (please, for heavens sake, be nice to women), the fact is Drake is a superstar. And it takes a lot of cunning, skill and talent to get to that point. That being said, here are some of the invaluable careers lessons we learnt from Drake. Study your craft I used to want to be on Roc-A-Fella then I turned into Jay  Summer Sixteen Drizzy came into the game as a rank outsider. Having acted in the Canadian drama series Degrassi: The Next Generation for 6 years, few if any  took him seriously when he started rapping. However, Champagne Papi is a keen student of Hip-Hop and RB, using  that knowledge to hone his craft. Influences on his music have spanned wide and deep into both genres, including everyone from P. Diddy and Jay Z to Sade and J. Lo. Needless to say, no ones laughing now. Careers lesson: If you want to get into any industry, its imperative that you know your stuff first. When you research a career, it shouldnt just be about how you do things. You should also question why things are done that way and if they can be done better. Surround yourself with the right people All of my brothers we equal, / I play my part too, like a sequel  Jorja Interlude Drake has always put a big emphasis on friendship, wishing them strength and guidance in their every endeavour. Hes had the same friends since Day One and he celebrated his success by sending them out on vacations and even building a compound for them to all live in. He even shows undying love for new friends, getting a BBK tattoo in honour of bosom buddy, Skepta. Careers lesson: Support from the right friends can take you to dizzying heights. The old adage goes Your network determines your net worth and its important to expand this with not only people who can help your career, but people who can encourage you when times get tough. Be collaborative That OVO and that XO is everything you believe in Crew Love In 2015, a certain hip-hop peer criticised Drake publicly for using ghostwriters (oh, well get to that!). But Drake has never made any secret of the collaborative way he likes to work. Take fellow Toronto native The Weekend, who contributed to the sound of Grammy award-winning album Take Care  in a big way. More Life  was certainly a collaborative effort, with the likes of Giggs, Sampha, Young Thug, PARTYNEXTDOOR and many more pitching in. Careers lesson:  No-one gets to where they are without a bit of help. We all have unique talents so playing well with others is crucial. After all, they can come with an approach to what youre trying to do that you had never considered previously. Versatility is everything Understand that Im not doing it the same, man, Im doing it better Paris Morton Music 2 All that collaboration means that The Boy has run through more different sounds than the main room DJ on your SU club night. After ruling the hip-hop sound for so many years, Drakes latest work has encompassed elements of dancehall, trap and even grime. His musical Midas touch, perhaps more than any other factor, has since made him one of the biggest stars in the world. Careers lesson: Add as many strings to your bow as you can. Having more than one talent is key and instantly makes you indispensable to any company. It also makes your CV look like pure dynamite. Let your actions speak for you I dont wanna Twitter with the things I know / I sit back just to see how it unfolds  Wanna Know (Remix) Despite the fact that Drake is to put it delicately famous as all hell, youll notice he doesnt say much outside of his music and live shows. The rapper famously detests interviews, granting his first in several years to Zane Lowe just before the release of VIEWS.  This means that theres plenty of conjecture about his work online, as the only way to get a window into the mind of the 6 God is to pay close attention to his lyrics. Careers lesson: There are plenty of people in the workplace who talk a big game but never get around to doing anything. Dont be that person. Stay focused, remain humble and carve out your place as the hardest worker in the room. But market yourself the right way The most successful rapper 35 and under Weston Road Flows Drake is the ultimate anti-hero of his generation. An undeniable talent and yet, a master manipulator. Drake can generate a tweetstorm at the drop of the hat and its almost that he is the most memed rapper in the history of the planet Earth. Despite that, he controls his own narrative. Because it doesnt matter whether you praise him or you slate him. As long as youre talking about him. Careers lesson: The way you brand yourself is paramount to your career success. Find something unique about yourself and make that the world know that whenever they need it, they have to come to you. Dont let anyone destroy you I pull the knife out my back and cut they throat with it, mama / Im Game of Thrones with it, mama  You And The 6 They smile in his face. Whole time, they wanna take his place. Prime instance? The Meek Mill beef. Brutal, wasnt it? Drake took down the Philadelphia rapper with a foolproof strategy combining musical prowess and Internet mastery. The now-infamous double diss track release was executed with military precision, ninja-like accuracy and a coldness worthy of the Great White North itself. Nicki Minajs former beau had no idea what hit him. Careers lesson:  Dont get bogged down with the politics of the office. There will be people that want to destroy you for no good reason. Keep your nose to the grindstone and exact your revenge by outworking them. Be honest with yourself Im honest, I make mistakes / Ill be the second to admit it  Tuscan Leather Drakes emotions are a big part of his brand. While hes been ruthlessly mocked for this over the years, its actually pretty progressive considering where he came from. The hip-hop community is famously bad at expressing emotion or vulnerability in a productive way. While Drakes lyrics occasionally strike a nerve, the rapper should be lauded for his openness in a culture where weakness is stigmatised. Careers lesson: Any careers journey is a long road.  Youre inevitably going to make mistakes. The key is not to punish yourself for those mistakes. When you question your abilities and ask yourself What am I doing?, take a minute to answer yourself right back Oh yeah, thats right. Im doing me. And theres nothing wrong with that. The majority of us use resumes, which are simply a boxy document that is two pages, no matter how much you try to make it look like a three page resume.You can do so much with a piece of paper, and when the whole process is streamlined, you will see that you can create just about anything that you want. The best part about this is that when you have a digital template, you have a one page resume. This is the only way to get yourself prepared for the interview process, and there is no question that it works well.You see, when you use a one page resume, you are able to fill in the blanks that your recruiter may not be able to pick up from watching your training videos. That means that you will have all of the information that you need to do an effective interview, because they will not have to search through all of you r information, or try to make sense of what you say.They need to see only what you need them to see, and when you are able to get that at this level, you will find that your interview is going to go smoothly. If you were to have to get that information from a file full of text, it would not be the experience that you would want.By making this experience to work for you, you will find that you will be able to develop a much more experienced professional person, and you will be able to increase your chances of landing the job. Once you do that, you will be able to pay more attention to the details, and you will find that you will be able to pull off that presentation that you need to do in order to impress the new boss.One thing that you will learn that you will need to remember is that you can control the pace that you want to go at during the interview process. You will want to know that once you are able to master this, you will be able to make it work for you.This is the most impo rtant step, because you need to have that one minute or less that you have to be perfect.
